Training and Development in Healthcare Institutions: Study Protocol of a Sequential Explanatory Mixed Methods Research Exploring Healthcare Professionals Perceptions

Abstract
Introduction: The training and development (T&D) process is critical for enhancing healthcare professionals’ (HCPs’) competencies and performance. However, its effectiveness largely depends on how HCPs perceive it, as these perceptions shape their attitudes, behaviors, and workplace outcomes. This research aims to investigate and explain HCPs' perceptions of the T&D process and identify key factors influencing these perceptions in Jordanian public hospitals. Methods: An explanatory sequential mixed-methods design will be employed, integrating quantitative and qualitative methods in two distinct phases. In the quantitative phase, a cross-sectional survey will be administered to a stratified random sample of 402 HCPs from six public hospitals across three major geographic regions. The quantitative data will be analyzed using descriptive statistics, correlation, and multiple regression. In the qualitative phase, semi-structured interviews will be conducted with a purposive subsample of the survey participants to explore the contextual and experiential dimensions underlying observed perception patterns. Thematic analysis will guide qualitative interpretation. Findings will be integrated during interpretation to draw meta-inferences that connect statistical trends with lived experiences. Discussion: This research will offer evidence-based insights on how the T&D process is perceived by HCPs, filling a critical gap in T&D literature. Findings are expected to inform policymakers and healthcare administrators about critical areas for improvement, potentially enhancing the health workforce and hospitals' outcomes.
